公共组织包容性氛围如何影响公职人员沉默行为——角色宽度自我效能感与员工信任的链式中介效应

How Does the Organizational Inclusive Climate Affect Public Employee Silence Behavior: The Chain Mediating Effect of Role Breadth Self-efficacy and Employee Trust

摘要: 公职人员沉默行为是公共组织管理中难以避免的一个难题。由于个体会根据组织环境调整自己的行为,因此公共组织包容性氛围可能会对公职人员沉默行为产生影响。基于427份调查问卷的数据,采用偏差校正的非参数百分位Bootstrap方法,检验公共组织包容性氛围对公职人员沉默行为的影响机制。研究发现:公共组织包容性氛围对公职人员沉默行为具有显著负向影响;员工信任在公共组织包容性氛围与公职人员沉默行为的关系中起部分中介作用;角色宽度自我效能感和员工信任在公共组织包容性氛围对公职人员沉默行为的影响中具有链式中介作用。研究结果丰富了组织包容性氛围的研究,也推进了组织包容性氛围对员工沉默行为影响机制的研究,对公共组织如何改变公职人员沉默行为具有管理启示作用。

Abstract: Public employee silence behavior is a unavoidable problem in the management of public organizations. Since individuals will modify their behavior to organizational context, inclusive climate might exert influence on public employee silence behavior. Based on 427 valid questionnaires and adopting the bias-corrected nonparametric percentile Bootstrap, this paper tests the mechanism of the influence of organizational inclusive climate on public employee silence behavior. It finds: the inclusive climate in public sectors has obviously negative impact on the public employees silence behavior; trust plays a partially mediating role in the relationship between public organizational inclusive climate and public employee silence behavior;role breadth self-efficacy and trust play a chain mediating role in the influence of inclusive climate on public employee silence behavior. This research broadens the study of inclusive climate, prompts the study on the influence mechanism of inclusive climate on public employee silence, provids managemental inspiration for breaking public employee silence.
